Exploring Antecedents of Teachers' Turnover Intention - A Case of Private Secondary Schools of Karachi

The success of any educational system rests on the shoulders of its educators. Therefore, it is crucial to keep competent and dedicated professors in order to maintain a high standing among other educational institutions since they are the most responsible for transforming an average person into an extraordinarily creative and energetic one. These educators play a crucial role in creating more civilized societies. Based on the conservation of resource theory and motivational theories, the study aimed to identify the causes affecting secondary school teachers' turnover intention. A total of 360 teachers from 40 selected schools filled out the self-administered questionnaire. All the items were found reliable in the reliability test, having Cronbach alpha value above 0.6. Multiple linear regression was run on SPSS to answer research questions. The results showed that surface acting, deep acting, job stress, and teacher burnout have a significant positive impact on turnover intention, whereas job satisfaction and remuneration have a significant negative impact on turnover intention. The results indicate that teachers are less satisfied with their job due to low remuneration and high job stress, leading them to quit. The state's education department should increase teachers' wage rate and send their personnel to school visits at least once every three months.
